Lightspeed Research – The Foresight Group has developed a leadership strategy that enables managers to analyze survey
results based on three tiers of employee engagement. Our
scientifically proven Model of Employee Engagement aligns with the work of motivational
experts such as Herzberg, Maslow, and Alderfer. While each of their
theories is unique, they have in common a hierarchy of needs — lower
order needs must be satisfied before higher order needs can be
addressed.
Our engagement strategy reflects the fact that employees’ basic needs
must be satisfied before their advanced needs can be properly addressed.

Tier One includes items that address basic job
needs such as sufficient training, adequate tools and equipment, safe
work environment, competent supervisors, and feelings of value and respect.

Tier Two addresses employees’ growth and development needs
including opportunities for advancement and skill development, recognition for
doing good work, and sufficient involvement in organizational decisions.

Tier Three includes advanced items that address employees’
organizational commitment needs such as their understanding of the company’s
goals and competitive strategies, as well as their level of confidence in
senior management.
Research has shown that managers who do a good job of
meeting basic needs (70% favorable or higher on items within Tier One) have
higher work group productivity, lower turnover and more highly engaged
employees. Top managers also have been shown to do a better job of fulfilling
Tier Two and Tier Three items.
Foresight’s Engagement Category and Item Reports reclassify
survey items into these three tiers. Classifying employee engagement survey results in this manner helps
prioritize action planning for maximum organizational effectiveness. If managers
find they have lower results than the benchmarks provided, they need to focus
their energy on the basics.
